RSL: Factores que contribuyen a la retención de empleados de la Generación Z

Resumen

La retención de la Generación Z (GENZ) representa un desafío significativo para los departamentos de recursos humanos, con impacto directo en la competitividad organizacional. Este estudio tuvo como objetivo identificar, a partir de una Revisión Sistemática de Literatura (RSL), los factores que influyen en la retención de empleados de la GENZ y, con base en ellos, elaborar un Modelo de Retención de la GENZ. La metodología siguió el protocolo PRISMA, utilizando las bases Scopus, Web of Science y EBSCO. Tras la aplicación de los criterios de inclusión y exclusión, 21 artículos fueron seleccionados y analizados íntegramente por medio de procedimientos de codificación cualitativa inspirados en la Grounded Theory. Los resultados evidenciaron tres categorías principales de factores de retención: apoyo y soporte, pertenencia y bienestar y recompensas. La interpretación de los sentidos implícitos presentes en los estudios permitió la formulación del Modelo de Retención GENZ, que sintetiza las aspiraciones de esta generación en componentes como soporte del supervisor y feedback de tareas, claridad de conexiones con metas, equipo amigable y emociones positivas, estructura/autonomía/impacto en el diseño del trabajo, salud física/emocional, flexibilidad y progresión de carrera. Se concluye que las aspiraciones de la GENZ configuran un imperativo para la revisión de modelos de trabajo predominantes, que, bajo la óptica de esta generación, pueden comprometer la dignidad humana. El modelo propuesto ofrece contribución teórica al integrar estos factores emergentes con perspectivas de retención, además de servir como subsidio práctico para el diseño de políticas de RRHH alineadas a las expectativas de la GENZ. Se sugiere, para investigaciones futuras, la realización de estudios longitudinales y el empleo de múltiples metodologías.
